How can HR address diverse generational perspectives, navigate technological change, and shape the future of work?
Aligning talent management with generational diversity
“At L’Oréal, we’re seeing firsthand how crucial it is to bridge the generational gap,” says Le Grand.
This focus on intergenerational exchange, which L’Oréal considers a “powerful source of strength for both society and business,” lies at the heart of their global HR strategy.
He tells UNLEASH, L’Oréal’s approach encompasses a range of initiatives to support employees at various stages of their careers:
- Empowering early-career professionals: Through their “L’Oréal for Youth” program, the company provides purpose-driven opportunities, robust mentorship, and skills-based challenges aimed at accelerating young talent. “In 2023, over 100,000 young people benefited from employability actions like masterclasses and mentoring, and we created more than 25,000 opportunities for those under 30.”
- Supporting mid-career growth and flexibility: Recognizing the need for continued development, L’Oréal’s global workforce includes 15% of employees over 50. “We offer tailored upskilling initiatives to ensure their skills remain relevant,” he adds. “Over 80% of employees aged 50 and over receive training every year.”
- Fostering continuous learning and mentorship: L’Oréal places a strong emphasis on both traditional and reverse mentorship, allowing experienced professionals to pass on their expertise while benefiting from younger employees’ digital fluency and fresh perspectives.
“We actively promote intergenerational diversity, ensuring our employees can continue growing and adapting, no matter their life stage.”

As the workplace evolves at an unprecedented pace, he shares he is also passionate about ensuring that L’Oréal remains agile while keeping people at the heart of their operations.
We need to solidify and anchor our fundamentals,” he says, emphasizing the role of HR as a stabilizing force in times of change.
He highlights three key focus areas for his fellow CPOs and CHROs:
- Providing stability in times of change: HR must offer guidance as employees navigate rapid technological advancements, shifting expectations, and a complex geopolitical environment.
- Balancing innovation with humanity: While technology is a driving force, L’Oréal believes that “people should always be at the heart of HR initiatives,” ensuring that organizational changes enhance employee wellbeing.
- Equipping employees for the future: Preparing teams for the digital future involves providing them with the tools and skills they need to succeed in areas like AI and technology.
Influential trends shaping L’Oréal’s future workforce
One of the most significant HR decisions of 2024 for L’Oréal has been the creation of a dedicated task force focused on generative AI.
“This task force has allowed us to take a step back and strategically assess the implications of this technology on our workforce,” Le Grand adds.
Looking ahead, L’Oréal’s CHRO identifies several key trends that will shape his priorities as a leader for the next year, and beyond.
- Reimagining teamwork and the workplace: “The rise of generative AI and hybrid work models demands a fundamental rethink of how teams collaborate,” he explains. L’Oréal is focused on cultivating “soft skills” and creating work environments that are flexible, digitally enabled, and adaptable to diverse working styles.
- Navigating the skills revolution: As technological advancements reshape industries, the company is prioritizing upskilling and reskilling. “We need to anticipate future skills needs and embed a culture of continuous learning into our organization.”
- Internal mobility and career growth: L’Oréal aims to ensure its employees’ long-term employability through robust internal mobility programs, helping them evolve alongside the company’s growth.
